Poking holes in the collar is not to be encouraged-- there are as many as four layers of fabric in the collar. I'd suggest you track down some embroidered thistle emblems and stitch them to the collar instead.

you can see on this photo the button holes have been punched and stitched for Captain's rank. this is actually very rare to see this now.

On the underside you can see the holes again.
Conveniently my Major's crowns have the posts top and bottom so new holes need cut, as I mentioned before I did this with a craft knife. you should be able to see the bar fed through the eylets in this.
I was normal for a Field Officer to get the epaulettes on his uniform replaced on promotion. New Rank badges have pins and studs that don't require holes to be cut.
